Diese Arbeit verfolgt das Ziel, einen Beitrag zum Erklären des Führungsverhaltens zu leisten. Auf Basis der „Theory of Planned Behavior“ wird untersucht, welche wesentlichen Einflussgrößen ein eher mitarbeiter-, resp. aufgabenorientiertes Führungsverhalten beschreiben und erklären. Zusätzlich wird der Einfluss ausgewählter Moderatoren auf den Wirkungszusammenhang von Einstellung und Verhaltensabsicht beschrieben und erklärt. Im Einzelnen handelt es sich dabei um das Sozialverhalten, das präferierte Entscheidungsverhalten, das Self-Monitoring und die Konformität. Mittels einer online Befragung von 105 Führungskräften und fünf vertiefenden leitfragengestützten Ereignisinterviews wird das Verhältnis von Einstellung und Verhalten ausführlich beleuchtet. Die Besonderheit der Arbeit besteht in der expliziten Darstellung und Diskussion der Wirkungszusammenhänge basierend auf den Determinanten der „Theory of Planned Behavior“ und der ergänzenden Wirkung durch vier ausgewählte Moderatoren. Im Ergebnis zeigt sich, dass die „Theory of Planned Behavior“ auf den Führungskontext anwendbar ist. Als besonders erklärungskräftig erweisen sich die Einstellung, die Selbstwirksamkeit sowie das Sozialverhalten von Führungskräften.

This study aims to contribute to explaining leadership behaviour. On the basis of the theory of planned behaviour, it investigates which essential influencing factors describe and explain leadership behaviour that is more employee- or task-oriented. In addition, the author describes and explains the influence of selected moderators on the interdependence between attitude and behavioural intention. Specifically, these are social behaviour, preferred decision-making behaviour, self-monitoring and conformity. Through an online survey of 105 executives and five in-depth guideline-based interviews, this work examines the relationship between attitude and behaviour in detail. Its special features are the explicit representation and discussion of the aforementioned interdependencies based on the determinants of the theory of planned behaviour and, in addition, the effects of the four selected moderators. The findings of the study show that the theory of planned behaviour is applicable to the context of leadership. The attitude, self-efficacy and social behaviour of leaders prove to be particularly relevant in this respect.
